Abstract

Penelitian ini bertujuan untuk mengeksplorasi peran Psychological Capital (PsyCap), yang mencakup efikasi diri, optimisme, harapan, dan resiliensi, terhadap kesiapan untuk berubah pada staf manajemen di Lembaga Pendidikan Islam Terpadu (LPIT) Roudlotul Jannah Bogor. Menggunakan pendekatan kualitatif dengan desain studi kasus, data dikumpulkan melalui wawancara mendalam dengan enam informan kunci, terdiri dari kepala bagian dan staf manajerial. Temuan menunjukkan bahwa empat komponen PsyCap memainkan peran signifikan dalam membentuk respons staf terhadap perubahan. Efikasi diri menjadi fondasi keyakinan diri, optimisme memungkinkan mereka melihat peluang di balik tantangan, harapan memberikan motivasi untuk mencapai tujuan perubahan, dan resiliensi membantu mereka bangkit dari kesulitan. Secara kolektif, PsyCap berfungsi sebagai sumber daya psikologis yang mendorong proaktivitas, mengurangi resistensi, dan memperkuat adaptabilitas staf manajemen. Studi ini memberikan implikasi praktis bagi LPIT dalam mengembangkan modal psikologis staf sebagai investasi strategis untuk keberlanjutan dan inovasi.
